How do you enable your team to experiment without the fear of failure weighing down on them?

How do you empower them to do the right thing and make the tough calls (even if they maybe the unpopular call at that particular moment in time)?

You have to be explicit that you expect your people to experiment, and that you know that nobody makes perfect decisions every time.

But that alone isn't enough, because smart people will ignore what you say and watch what you do.

If you punish failure -- even just by giving the offender a dirty look in the moment -- people will learn not to experiment.

This is a hard one to get right, but if you "walk the talk" it can be done.

Lead by example. If they see you experimenting, failing, and then talking openly about those failures, then they'll start doing it.

Also letting your employees make "tough calls" invariably requires a manager that is willing to make a "tough call." In an big organization, the most important job of a manager happens to be to shield their employees from the corporate politics that happens above them.
